For associate dentists

A team worth building a career with.

We're not going to dazzle you with a slogan. What keeps dentists here is quieter and more durable: compensation that grows with tenure, real clinical autonomy, genuine benefits, and colleagues who actually have your back. Retention is something we're proud of — and something we work to earn.

Why Smile So Big

The kind of place people stay.

The numbers matter, and we'll happily walk you through them in a conversation. But a good number isn't why associates build careers here — the whole package is. Here's what that looks like.

  • Pay that rewards tenure

Your compensation rises the longer you're here. We built it as a tiered structure that steps up over time and never resets — no renegotiating every year to earn what you've already proven. Staying is rewarded, not taken for granted.

  • Health insurance

Real benefits, not a stipend and a shrug. We offer health insurance so you're covered without cobbling something together on your own.

  • A genuine path to ownership

After year three, partnership is a real conversation — not a dangled carrot. If it's the right fit on both sides, there's a door here that most associate roles simply don't have.

  • Stability you can plan around

A financially healthy, locally owned group with four established practices and a steady flow of patients. You're joining something built to last, in two cities we're putting down deeper roots in.

  • Clinical freedom

You set the treatment plan and choose the materials and labs you trust. No quotas, no corporate second-guessing the dentistry.

  • A team that has your back

Clinical leadership that's led by a dentist, a culture written down in thirty fundamentals, and colleagues who actually help rather than compete. It's the kind of environment people put down roots in.

Curious about the specifics? Compensation, benefits, and the ownership timeline are all things we'd rather talk through with you directly, so we can answer your actual questions. Start a conversation and we'll be straight with you. Full benefits list to confirm.

The trade

You do the dentistry. We do the rest.

You went to dental school to take care of people, not to chase down a supply order at nine at night. Here's how the work splits.

We handle

  • Billing, insurance, and collections
  • Hiring, payroll, and HR
  • Supplies, equipment, and vendor relationships
  • Marketing and new patient flow
  • Scheduling systems and front desk training
  • Compliance, credentialing, and the paperwork behind it

You handle

  • Diagnosis and treatment planning — your call, every time
  • The materials and labs you trust
  • The pace and style of care you're comfortable with
  • Building relationships with your patients
  • Mentoring the team around you as you grow
Clinical leadership

Clinical decisions stay with clinicians.

Dr. Jonathan Montoya, DDS, MBA

Chief Dental Officer

Our clinical standards are set by a dentist, not a regional manager with a spreadsheet. That's the point: the person responsible for how we practice has actually sat in the chair. Your treatment planning stays yours, and the clinical direction of the group is set by someone who understands the work.

The Smile So Big Way

We wrote our culture down.

Thirty specific behaviors we hire for, train on, and hold each other to — including blameless problem-solving, respecting expertise, and speaking directly instead of letting frustration build. Read them before you interview. They'll tell you more about us than we could in an hour.

Questions

The things people actually ask.

How does compensation work?

It's a tiered structure that grows with your tenure — the longer you're with us, the more you earn, and it's tied to collections rather than production, so it reflects money actually received. We go through the exact figures in a conversation, where we can put them in the context of your situation rather than a number on a page.

Does my pay reset if I change locations?

No. Your tenure with Smile So Big is what counts, and it only moves in one direction.

Is the ownership path real, or is it a recruiting line?

It's real, and it's also mutual. After year three we'll have a serious conversation about partnership if the fit is right on both sides. We'd rather tell you that plainly than promise a guarantee we can't make about a decision that involves two parties.

Who makes the clinical decisions?

You do. You diagnose, you treatment plan, you choose your materials and labs. Clinical standards are set by a dentist, not dictated by non-clinical management — and the treatment decisions stay yours.

Where would I be working?

One of our four practices — two in Jacksonville and two in St. Augustine, Florida. We're staying in these two cities for now, so you're joining a group that's deepening its roots rather than sprawling.

What does the hiring process look like?

It starts with a conversation — no formal application, no portal to fight with. Tell us you're interested and we'll set up a time to talk. Everything else follows from there, at a pace that works for both of us.

Come see whether it's a fit.

No pressure, no pitch. If we're not right for you, we'll say so — and we might know someone who is.
